Abstract

This dissertation investigates the intersection between leadership and organizational well-being at LLYC, a company recognized for its significant impact in the field of consulting and communication. The study is divided into three fundamental axes: i) the analysis of transformational leadership in the company; ii) the evaluation of policies and practices aimed at promoting employee well-being; and iii) understanding the impact of leadership on organizational well-being. The first line of research focuses on transformational leadership, as described by Bass and Bernard (1985). The aim was to determine whether leadership at LLYC corresponds to the characteristic elements of this leadership model, namely idealized influence, intellectual stimulation, inspirational motivation and individualized consideration. The analysis revealed that LLYC leadership is widely perceived as transformational, with emphasis on idealized influence, inspirational motivation and individualized consideration. However, room was identified for further development in intellectual stimulation, with some employees expressing the need for more creative challenges and opportunities for innovation. The second strand of the research focuses on LLYC's policies and practices relating to employee well-being. Using the dimensions of well-being proposed by Ryff (2019; 2023) - self-acceptance, autonomy, mastery of the environment, personal growth, positive relationships with others and purpose in life - the research analyzed how these variables are addressed by the company and what the employees' perception is of the effectiveness of the initiatives implemented. The results indicated that although LLYC has well-structured policies to promote well-being, there are areas in need of improvement, especially in promoting a more effective balance between the different dimensions of well-being and expanding the support offered to employees. The third line of research assessed the impact of leadership on employee well-being, considering variables such as job satisfaction, self-efficacy and involvement. The results showed that leadership at LLYC has a positive impact on employee well-being, with a strong correlation between effective leadership practices and high levels of satisfaction and engagement. The research highlighted the importance of leadership that inspires and supports employees to maximize their potential and promote a positive work environment. Thus, this dissertation contributes to the understanding of the dynamics between leadership and organizational well-being at LLYC, offering valuable insights for human resource management and for the development of effective strategies that promote a healthy and productive work environment. The results suggest that although LLYC is applying transformational leadership practices and implementing policies aimed at well-being, there is still room for improvement, especially with regard to intellectual stimulation and the integration of well-being dimensions. However, the overall impact of leadership on employee well-being was largely positive, with LLYC leadership contributing significantly to a healthy and balanced work environment. Job satisfaction, self-efficacy and engagement were highlighted as areas where leadership exerts a beneficial influence, reaffirming the importance of leadership to employees' overall well-being. This study provides a solid basis for future research and for the development of more effective approaches to promoting employee well-being in similar organizational contexts.
